This likely reflects a deliberate strategy, the researchers said: managers face pressure to show a return on their AI spending, and reducing headcount is seen as the quickest way to cut costs.

Employee sentiment has a stronger relationship with firm productivity than any executive optimism about AI. That is the core finding from the analysis of millions of reviews on Glassdoor and roughly 10,000 earnings-call transcripts. While executives consistently expressed upbeat views about AI, those views did not correlate with measurable productivity gains.

"In short, employee sentiment plays a more important role in unlocking the benefit of AI than any optimism among managers," the researchers said.

The study identified the biggest driver of negative sentiment: job security concerns. Employees who watched colleagues lose work to automation are far more likely to resist AI tools themselves, selecting a cycle that negates any potential efficiency gains from the technology.
